The article examines the gender-specific staffing of secondary medical personnel as a factor in the sustainability of medical organizations. It is proved that the shortage and instability of the middle management — nurses, midwives, paramedics and other specialists — directly affect the availability, continuity and quality of medical care. It is shown that the high feminization of these professions, combined with low status, limited career paths, high workload and the prevalence of overwork, creates the risks of professional burnout and staff turnover. The mechanisms of horizontal and vertical gender segregation, the institutional "invisibility" of nursing work, and the impact of employment conditions on clinical outcomes are analyzed. The directions of personnel policy improvement are proposed, including transparent labor rationing, increasing the economic attractiveness of the profession, developing career trajectories, gender-sensitive management practices and measures to support the combination of professional and family roles. The conclusion is made about the need for institutional strengthening of nursing as the basis for the sustainable development of the healthcare system.
